This study examined the relationship between demographic difference and Felt Participation in organizations. The concept of Felt Participation was introduced and defined. Then social categorization, self-identity, and group embeddedness theories were used to explain why demographic difference from co-workers can negatively affect Felt Participation. Finally, the research tested the efficacy of unit culture as a moderator of the relationship between demographic difference from co-workers and Felt Participation.

Regression analyses with data from 1,378 non-instructional staff members in 229 units at the University of Michigan were used to test the research hypotheses. Results indicated that of the five demographic variables considered only difference from other unit members in race and education was associated with decreased levels of Felt Participation. Further, there was an asymmetry to this effect so that it was significant only for African-Americans and those with a bachelor or higher degree.

These results suggest that not all types of demographic difference are important to Felt Participation. They also suggest that the pressures associated with demographic difference from co-workers has a more negative impact on some groups than others. However, the results also indicated that a supportive unit climate could lessen the negative relationship between demographic difference and Felt Participation. Thus paying attention to the distribution of demographic groupings in work units and the supportiveness of the unit climate may contribute to a sense of full participation for all unit members.
